Ask any founder what keeps them up at night, and "finding good people" will be near the top of the list.

It usually starts simply enough. The business is growing, the workload is piling up, and you need another pair of hands. So you write a job description, post the role and wait for the right person to appear.

Then the real work begins.

Hundreds of applications, many of them nowhere near the brief. Screening calls. Calendars that won't line up. A promising candidate who doesn't show. A second round, a third round, an offer… and a polite email saying they've accepted something else. Back to square one.

If that sounds familiar, you're not alone. In SHRM's 2026 Recruiting Executives Benchmarking report, more than two in three organizations said they struggled to fill open positions. These hiring challenges aren't a sign you're doing something wrong. Hiring is simply hard, and for small and growing businesses, it's harder still.

1. Hiring costs more than the job ad

The visible costs are easy to spot: job board listings, recruitment agency fees, background checks, assessment tools, perhaps a recruiter's salary.

The less visible costs are usually bigger.

The cost of your own time

Every hour a founder, manager or team lead spends reviewing CVs and sitting in interviews is an hour not spent on customers, product or strategy. In a small business, the people doing the hiring are almost always the people the business can least afford to distract.

The cost of the empty seat

While a role sits open, the work doesn't disappear. It gets pushed onto whoever is left, and often that's you. Deadlines slip, customers wait longer, and your best people start carrying more than their share. It's a cost that never shows up on an invoice, but everyone feels it.

2. Hiring takes longer than anyone plans for

Most businesses budget a couple of weeks to fill a role. Reality tends to disagree.

SHRM's 2026 benchmarking data puts the median time-to-fill for non-executive roles at 39 calendar days. For a founder squeezing hiring in between everything else, it can feel far longer.

And the clock doesn't stop when the offer is signed. Notice periods, onboarding, equipment, system access and training all come before a new hire is genuinely productive.

3. The effort and admin nobody talks about

Hiring isn't one task. It's dozens of small ones, and each needs someone to own it:

From writing and posting the job description to sourcing candidates beyond the people who happen to apply, screening applications and running first-round calls, checking references and backgrounds, preparing and negotiating offers, setting up contracts, payroll and benefits, and finally onboarding, equipment and system access.

Then there's compliance. Employment contracts, tax, statutory benefits and local labor rules all need to be right from day one. Hire in another country and the complexity multiplies: different laws, different contributions, different expectations.

None of this is the work you started your business to do. But all of it has to be done properly.

4. The endless back-and-forth

If there's one part of hiring that wears people down, it's the back-and-forth.

Scheduling

Finding a time that suits the candidate, the hiring manager and anyone else on the panel can take days of email ping-pong, especially across time zones.

No-shows and ghosting

You clear an hour, prepare your questions, join the call… and nobody's there. Or a candidate who seemed keen simply stops replying.

Declined offers

After weeks of process, your preferred candidate takes a counteroffer or a different role. You're back to your shortlist, if it's still warm, or back to the start.

Each of these moments costs a few days. Together, they can add weeks, and they quietly drain the energy of everyone involved.

5. The hidden cost of a bad hire and turnover

Even when you do fill the role, the risk isn't over.

A hire who isn't the right fit costs you twice: once in the salary and time invested, and again when you have to start the whole process over. Meanwhile, the team absorbs the disruption, knowledge walks out the door, and the customer relationships that person built have to be rebuilt.

Turnover works the same way. Every resignation restarts the cycle of sourcing, screening, interviewing, onboarding and training. For a small team, losing even one or two people a year can mean you're almost always hiring.
